Background

This is a preregistered replication of our experimental manipulation of relationship expectancies on dominant behavior. From the prereg:

Hypothesis

Participants in the positive impact condition, as opposed to those in the negative impact condition, will be more likely to select the dominant, as opposed to non-dominant, message.

Design

Participants will read about a hypothetical situation in which they are managers in a mid-sized company. There is a tough task that needs to be done, so they need to assign the task to their employee. The employee’s performance on the task determines the bonus that the manager receives (up to 2 Dollars). Additionally, they are informed that the employee also has a 2 dollar pending bonus. The employee’s bonus, though, will be entirely determined by the manager: They can decide to grant none, some, or all of the pending 2 dollars to the employee based in whatever way they wish on the employee’s performance. The employee bonus does not affect the manager’s bonus at all.

To motivate the employee to do the task, managers can send one of two messages: A dominant message and a non-dominant message.

After reading both messages, participants are assigned to one of two conditions: The positive impact condition or the negative impact condition. Accordingly, they will be asked to reflect on and write how the employee might react [positively/negatively] to the dominant message.

Next, they will choose which message to send to the employee.

Next, they will predict relationship and compliance outcomes for the dominant message.

Next, they will be asked, if they could write any message they wanted to the employee, what would they have written.

This will be followed by measures of manager-as-employee attitudes projection (how they would react if they were the employee receiving the dominant message), perceived norm (which message other participants sent), and ease of reflecting on the [positive/negative] employee reactions to the dominant message.

Next, they will indicate how much of the 2 Dollars pending bonus they wish to grant to their employee for each rate of possible performance on the difficult task.

Finally, they will complete a measure of competitive worldview.

Manipulation

Before you make your choice of which message you want to send, think for a moment about how your employee might react [positively/negatively] to this message:\
By now you know the task at hand. It’s time to get in there and do your absolute best across all rounds. If you don’t complete it and do it well, you will not get the full bonus.

How and why might the employee have a [positive/negative] (or at least not [negative/positive]) reaction to that message? In the space below, please write 1-2 sentences about [positive/negative] thoughts or feelings they could have in response.

pos	To me, I think this message is OK, they might feel a little pressured by the language because it’s kind of pressuring. But it’s not too rough, I think it’s fine overall.
neg	It seems like this might give the impression that I don’t really care about the employee, and that I am only mentioning the negatives to the task.

pos	I would hope they’re understanding, but that message is rude as heck. I would ask them to please do it, and offer a reward for a thorough job, without the threat.
pos	They are encouraging the employees to do their best.
neg	I think that this is very commanding language and is not very comforting. It’s like a do-or-die type of tone and will not make someone feel very happy about it.
pos	I THINK THE EMPLOYEE WOULD REACT POSTIVELY BECAUSE THEY WOULD HAVE THE CHANCE TO GET A BONUS BY DOING WELL ON THE TASK AT HAND. THEY WOULD BE MOTIVATED TO DO WELL OR THEY WONT GET A GOOD FULL BONUS.
pos	The employee could feel positive about the opportunity to earn the full bonus and try to do as well as possible to get the money. The full bonus could be viewed by them as a “carrot.”
neg	That last sentence is going to hang over their head like a sword of Damocles, and add unnecessary stress to the task they are asked to perform. I don’t think it’s particularly effective to functionally hold a financial incentive hostage.
neg	I think the employee would feel a sense of a ’bossy” manager that usually doesn’t make a worker work much harder.

pos	They might see it as I have confidence and think they are smart enough to do this job and that I have no doubts in them. They might also see it as a coach encourages their players, “let’s get in there and win!”
neg	They might have a negative reaction because they may feel pressured to perform well.
pos	I think that the employee might feel like I’m routing for them and on their side. So they might possible feel encouraged to do well.
neg	The last sentence sounds like they are being scolded.
neg	It feels threatening. Its telling them to work. Its threatening that they won’t get their bonus if they don’t complete it and do a good job.
neg	Sure, the employee may have a negative reaction to my message because they may feel that it is too commanding or over-assertive. They may feel that they are being told what to do rather than being asked for the help. Personally, I would keep the messaging the same but reword it more nicely.
pos	They might feel motivated to do well and compete and put their game face on. They will want the bonus and are up for the challenge
neg	It assumes that they are not a hard worker, and won’t work hard on the task at hand.
pos	They would have a positive reaction because it’s positive pressure. They’re telling the employee to do their best, which is a nice thing to say. They’re also offering a bonus if you complete it and everyone loves a bonus
neg	This message almost comes across as demanding the employee do the work or suffer the consequence of not getting a bonus. The tone does not leave room for the employee to be a free agent and make the decision of whether or not they want to participate.
neg	This sounds like being told what to do and saying you wont get the full bonus is actually very unmotivational. It comes off as more harmful than encouraging.
pos	The employee might be more motivated to do well in order to get the full bonus.
neg	It might sound to direct and rough and it sounds like there’s no room to make even the tiniest mistake
pos	I think they will be encouraged to work hard because they will want to earn the most.
neg	it sounds really rude. it sounds like if they didnt complete it perfectly, that they would have basically wasted their time.
pos	They will be motivated positively because they know they have a chance to get a bonus based on their performance.
pos	I always do my best at every task you give to me. What is the full bonus for this task? This does not seem so hard. Do I have a time limit? I would be happy and capable of doing this task.
neg	The employee might think the only thing you care about is getting the money and you are simply using them as a means to an end. No one wants to be viewed as being used by another person to get something.
pos	they could take it as a pep talk, motivating them to do their best. knowing that there is a potential bonus involved could also push them to give it their all as well.
pos	It might motivate them because they do know the task at hand. They might perform well under pressure.
pos	There’s a bonus when I get them right. That’s great!
neg	It sounds a little heavy handed for someone I don’t already have a rapport with. They might take it negatively. I would use a combination of the two messages but given a choice I would go with the other one.
neg	I think that the looming threat of not being able to get the full bonus would put too much pressure on the employee. This could lead to them making more mistakes.
neg	The employee might feel pressured or frustrated by the message, as it emphasizes consequences over engagement
neg	The person might feel I am pressuring him, which might not sit well with him.
neg	The employee might take it as a threat. Or feel a form of coercion/aggression on my part.
pos	Its motivation aspect of it to do your best and no pressure of it.
neg	The message is worded with a sort of ominous, negative tone. By saying “If you don’t do this right, you won’t get the bonus” it puts much more pressure on the employee and they will probably feel stressed out.
pos	They would possibly feel motivated to receive their bonus
neg	The message would make the employee feel more pressured and demotivated. The message is not encouraging thus the employee might have a negative reaction to it.
pos	They would have an extra incentive because it comes with a bonus. They have personal encouragement from me.
neg	It seems pretty forceful and agressive. I don’t think the employees will like being told this way and it could hinder how well they do on the task.
pos	Because it does lay out that they need to do there best to get the full bonus, but also basically just tells them to do there best. Which is saying do your best and you get the full bonus, but if you fail, no big deal, at least you did your best
pos	I have a responsibility to do well on this task. I will experience pride and a sense of accomplishment if I do well on this task.
neg	This message seems a lot more demanding and harsh than the other one. The tone is just not as pleasant to hear as the other one.
neg	While the message starts out positive the last sentence does not instill confidence and tells them if they don’t complete it they will not get the bonus. It puts stress on on the employee instead of telling them to just do there best.
neg	They may get discourage that the message is not being positive and upbeat. It is kind of grouchy sounding and not super motivating, but it lets them know a bonus is at stake.
pos	I think it is mostly positive, although leading with by now you know the task might imply they dont need any more help when they do. Doing your absolute best sends a message of just put in the right amount of effort, and if you do, you may be rewarded.
neg	They could have negative thoughts based on the tone of the message, it’s as if I’m telling them to do their best or else they’ll look bad. I also think the threat of not getting the full bonus could make the person have negative thoughts about the task they’re about to do and not stay focused.
neg	The employees may feel I am talking down to them and making them work extra hard and extra fast.
neg	The tone of the message is not encouraging and motivating. The bonus is used as a veiled threat rather than a reward or recognition of their efforts. They might feel forced rather than invited and might respond negatively to the task.
neg	The first sentence sounds condescending, as if we are expecting the employee to immediately understand all the instructions of a task that we know is rough to complete, especially in a short time frame. The last sentence, while a good motivator, could be framed better because it sounds similar to an ultimatum - ‘complete this or get nothing’. There are no ‘please’s or ’thank you’, it’s a very firm, authoritative command given.

neg	I think that they might take the instruction as a threat and not conducive to the good potential of gaining a bonus. It seems more of a form of control instead of collaboration.
pos	The employee may feel motivated and appreciated due to the clear expectation that their efforts throughout all rounds will be fully acknowledged. This recognition encourages them to concentrate and give their best performance. Moreover, understanding that their hard work directly affects their reward can enhance both their confidence and sense of achievement.
pos	They might have a positive reaction to the message because it’s focusing them on what needs to be done. The fact that it talks about the bonus, could be motivating if they really want that bonus.
pos	They might see this as harsh and it sounds somewhat negative. On the other hand, it could get them motivated more if the bonus is mentioned.
neg	The employee might have a negative reaction to this message because the message states there are consequences if they don’t do the task well. This will add extra pressure on the employee.
neg	Well, it ends with what basically amounts to a threat, so no one is going to react positively to that. The rest of the message seems cold and demanding as well, and although I’m sure some obsequious people might respond well to that, most won’t.
neg	The employee may feel pressured or stresses by the message, fearing they will face penalties or harsh judgement if their performance isn’t flawless. This could lead to reduced motivation and increased anxiety.
neg	It all depends on how you craft the message and how the employee perceives it. Sometimes the messages can be taken out of context unintendedly.
